If we can take responsibility for own brain, then we can also take responsibility for our own emotions.5. Let it all hang outBut what if someone insults you? You cannot avoid feeling hurt no matter how hard you try to control your response. There are times when we need to express our emotions because if we hold them back, it takes an even worse toll.Psychologist Roy F. Baumeister conducted a series of experiments where people who suppressed their emotions, both happy and sad. He found they tended to give up sooner on projects. When they resisted their natural emotional responses, it taxed th eir willpower and energy.Maya Tamir found that if we are able to accept and even welcome the emotions that we have, whether they are pleasant or unpleasant, we are likely to be happier and more satisfied.TIP Do not suppress your negative emotions all the time. Research has found that people who do so have an increased risk of cardiovascular disease. Get clued inAmong the first steps in any FBI investigation is to put the subject under surveillance. There are many reasons for this, but one of them is to identify their patterns of behavior. In other words, agents need to be clued in to the thoughts, emotions, and behavior of the subject under investigation.Often our success is the result of our ability to pick apart and analyze what makes people tick. It becomes a mindset and it is something that can be practiced by anyone at anytime.Law enforcement officers often look at people around them in restaurants and airports and attempt to figure out their stories - such as what they do for a living, their mood, what theyre thinking - based solely on observation. This simple focused-awareness drill can train a persons mind to be clued in on what is going on with the people around them. She REALLY just wants to get out there and shadow a successful project manager for a couple weeks to learn the ropes.Recommendation Dont assume everyone learns the same way (or that they lear n like you). Instead, ask new employees upon arrival in your group what works best for them. When they had successful transitions into new jobs in the past, what tactics did they find most helpful in ramping their performance quickly? Do they like to read and study? To shadow others in action before trying new tasks themselves? Do they like to be thrown in and feel their way through new challenges? Or perhaps they appreciate role play opportunities? Keep the conversation about learning styles going for their first six months, revisiting and expanding upon what works - and stopping what doesnt.Pitfall 3 Assuming employees put on performance improvement plans wont remain with the companyUnfortunately, at some organizations Performance Improvement Plans (PIPs) are primarily seen and used as a legal prelude to dismissal. In our scenario, Chuck may worry that putting Jackie on a PIP is tantamount to telling her shes (almost) fired.But at an increasing number of organizations, PIPs are u sed as parte of the coaching process. They clarify exactly whats not working. They define what the struggling employee and their manager each commit to doing to turn things around.I recently worked at a large multinational firm where a full 60% of new employees (defined as less than one year of tenure) who were put on PIPs successfully came off them and kept their jobs. Many even flourished once they made it through a rocky learning period.Recommendation Make sure you know how written PIPs are used, formatted, and perceived at your organization. Be prepared to use them when necessary. New employees benefit (as do you) if you move as quickly as possible to think through performance problem specifics, solutions, metrics, and goals then put them in writing. If it is too early for a formal PIP, or if you feel you owe your employee another real crack at improvement before HR gets involved, call your written document whatever you want. A coaching plan. A turnaround plan. There should be ample room for your document to reflect joint contributions and thinking from both you AND the struggling employee.Finally, if you must go to a formal PIP, try to maintain a coaching mindset. Remember that many people put on PIPs have used that process to bootstrap their way back to good performance.Pitfall 4 Thinking termination is the only way outWork relationships are a two-way street. If youre unhappy with a new employee, its very possible that theyre unhappy with you or their new job, too. They may feel frustrated about not catching on or fitting in. They may feel a distinct lack of positive feedback and/or frequent criticism and take those hard.Most interview processes are brief. Typically people cant try on a new job (or employee) the way they can try on a new suit before buying. Which means sometimes the right person ends up in the wrong job. Yielding a poor fit that is hard to blame on anyone in particular. Managers sometimes forget that this poor fit tends to be felt by b oth parties.The good news? If there is a truly bad fit that worries your new employee as much as you, there may be a way to part company without having to fire them.Recommendation Try a crossroads conversation. At the moment you start to seriously worry about this employees ability to do their new job, have a heart-to-heart chat. Perhaps over a lunch, coffee, or a walk out of the usual office setting.In this conversation, you must do a lot more listening than talking. Get curious. How are you feeling about the new role? Is it what you expected? What do you like and not like about it so far? Are the things you dont like changeable? Now that youve been here 4 months, can you see yourself happy working here for a couple more years?Assure them this check-in is motivated by the fact you truly want them to be happy and successful in their professional life. If youve established a good personal connection (see Pitfall 1 above) and if you can come from a caring, listening position, it is no t unusual for your struggling new employee to admit his or her job isnt what they expected or wanted. It is possible to get THEM to admit this isnt a good fit before you have to say it yourself.At this point, you might be able to support them in making a choice to leave the job. Which spares them the psychic pain of termination. Some experts suggest determining a period of time where the employee remains working for you, but is able to interview elsewhere. (While you start working on finding a replacement.)If done right, a caring crossroads conversation may allow everyone the ability to exit a frustrating relationship with a minimum of pain and dislocation.But back to Chuck and Jackie After lots of thought, Chuck invites Jackie to join him on a walk. After describing why, she proposes that she start looking for another job. Can I stay here working for the next month while I begin looking for another job?Absolutely, says Chuck, breathing an internal sigh of relief. I can definitely support you with that, and give you some time each week to interview elsewhere. That will give me time to hire your replacement, perhaps even before youre gone. Eddie Betts - AFL Player, Carlton Football Club Eddie Betts AFL PlayerPosted October 13, 2011, by Helen Isbister Eddie started out his sporting life as a talented soccer player, but his father introduced him to AFL at age 11 and the rest is history. He made his debut for the Carlton Football Club in Round 1, 2005. Eddie is a resounding crowd favourite and he also picked up AFL Goal of the Year in 2006. Where are you from originally? I was born in South Australia in Port Lincoln where Dad lived, but I shifted over to Western Australia because my mum lives in Kalgoorlie. Did you grow up playing AFL? No not really. I played soccer when I was little and then Dad came and put me into AFL when I was about 11. I moved to South Australia a couple of years later and played in the little league. I then moved to Melbourne to play, and ended up getting picked for the under-18s TAC Cup. I got a chance to play with the Calder Cannons for two years before getting picked up by Carlton. Whats the b est part of being a pro AFL player? Playing at the MCG. I still think that I am surprised to be playing AFL professionally. Is it scary or exhilarating to go out in front of large crowds? If we come up against a gruppe like Collingwood or Essendon, its always a big crowd. Its pretty pumped playing a game with a lot of people watching. With a big crowd and big atmosphere its awesome the adrenaline is just amazing. Whats your schedule like during the week? We train basically every day except Thursday. We have meetings, weights, beach training, massages, physio its pretty full-on. You obviously enjoy the game. Do you also enjoy training? I enjoy training a lot actually. I like going to the club and seeing all my boys its my second home because Im there nearly every day of the week. Most blokes dont enjoy doing pre-season training, but we have to do it and the rest of the year is good. What support crew do you have around you? We have a very young crew down here. The coach and the as sistant coaches are easy to approach and we can talk to them about anything. What other commitments do you have outside of training? Every Thursday we go out to schools and talk to the kids about how to help save the environment. How do you feel about being in the public eye? I dont really like the media. Ive never really gotten used to it. When you get recruited into the AFL do they help you deal with that sort of thing? When we get drafted, we spend the whole first year going through a program with media training, drugs and alcohol talks, and that sort of thing. Every player in every club has to go through the program. Is there any extra support for Indigenous players? A lot of the Indigenous players are doing an ambassador program at the moment to try to help young Indigenous communities. There are also Indigenous camps up in Broome. At the beginning of next year all of the Indigenous boys in the AFL, 72 of us, will go up to Darwin and get to know each other a bit more. Do you ha ve any plans for what you are going to do after you retire from AFL? We try to do something now on our day off so that we have something to do after we finish AFL. Im starting to do some work in the landscaping business. Do you have advice for youngsters who are trying to start out in AFL? Keep working hard and believing in yourself. If you come to Melbourne from different states you might get homesick, but you have to keep fighting and keep working hard. Youll get used to it and the boys will help you out. Its also an issue that affects both women and men.The thing about workplace bullying, however, is that its notlage easy to spot, especially given our cultural norms. For example, when I received a series of passive-aggressive emails that undercut me professionally and personally, I initially brushed them off because I welches told the sender welches difficult. At the time, I didnt recognize these messages were inappropriate - but now, I know I welches dealing with a workplace bully.Too often women ignore or dismiss belittling behavior in the office. As women, we are conditioned to be nice, to not make waves, to submit to authority. The tide is turning, however. With the rise of the MeToo movement and TimesUp campaign, women across the U.S. (and the wo rld) are speaking up about sexual harassment - and putting an end to it.We can speak out to stop bullying, too. Thats why Im sharing my story.I wonder sometimes if this would have happened to me if Id been a man. Or if I wasnt so young. Or lacking in self-confidence.The starting pointLets back up a little so I can set the scene. When I experienced workplace bullying, I was starting a new job - one that required me to work directly with this colleague. Lets call him D. We werent in the same department, but D played a key role in the projects I managed. He was 20 years my senior I was in my twenties. His work was often late, which made my work late, too. This started to become a problem, so I started trying to hold D accountable for deadlines.Thats when the bullying began.Rather than own up to his tardiness, D belittled me via email. Once, he said hed told my office bestie that it was a big mistake Id taken this job. Other times, hed find a way to twist a situation and blame me for his lateness. Most of the time, he was just rude, dealing out backhanded compliments with practiced ease. Communicating with him made me anxious. My confidence plummeted. I started thinking maybe what he told my friend was right. Maybe I wasnt cut out for this position. Ds words had me wrapped up in a major case of imposter syndrome.The strangest thing of all? This harassment only happened over email. We rarely saw each other since we worked in different departments.Blame it on socialization or inexperience (or both), but I couldnt say for sure what was going on. I knew in my gedeihlich that something was wrong. I dreaded our interactions. I think I endured Ds bad behavior for so long because Id come to believe some of the hurtful, condescending comments he made. Hed been actively intimidating me - and it had been working - but I was too naive to see it.How I stood up to himOne day I got an email from D that really made me mad. I was pretty certain what he said was out of bounds - this wasnt in my head. I went to my supervisor and told her everything. Then I asked for help. Youre not going to like this answer, she said. Why is that? I asked. The only way to stop this is for you to confront him, she said. Youve gotta call him out. Wait, what?Surely Id misheard her. I figured shed step in or send me to HR. Instead, she wanted me to talk to him. I told her I couldnt confront him - it made me too uncomfortable. Next time D sends an email like that, forward it to me, she said. Inevitably, a few days later, the next email arrived. I forwarded it, thinking my supervisor would finally step in. Instead, she urged me to call him immediately and tell him to stop. That was not the answer I was hoping for.I sat at my desk, palms sweating, and thought. I thought through what I needed to say, how I would say it, and before I could back out, I picked up the phone and dialed Ds number. When my coworker answered, he seemed startled. D, this has to stop, I said. Your emails are disrespectful and unprofessional. You cant speak to me that way.OK, he stammered. OK, I said abruptly. Then I hung up the phone. My hands were shaking, adrenaline pumping. I felt stunned. The person who spoke on the phone sounded strong, confident and calm - nothing like the disorganized, in-over-her-head woman D made me out to be. I liked her a lot. I wasnt sure what the outcome of our conversation would be, but I was sure of one thing Id summoned the courage to confront my bully and in doing so, I rediscovered my voice.Id summoned the courage to confront my bully and in doing so, I rediscovered my voice.What happened nextThe bullying stopped. The emails became polite. My working relationship with D improved. Work became pleasant again, and I began to thrive. I thanked my boss for pushing me to be courageous and to take a stand for myself. The experience was a turning point in my career. After I spoke up to D, I wanted to speak up more. I became more assertive and engaged in m eetings and conversations. My confidence grew and I embraced my new role.I wonder sometimes if this would have happened to me if Id been a man. Or if I wasnt so young. Or lacking in self-confidence.I know that Im not alone in this experience and its not my fault I was targeted. Forbes columnist Liz Ryan believes theres only one reason bullying occurs in the workplace. People will bully and try to intimidate you in the business world if their spidey sense tells them that you are someone to be reckoned with - someone to take seriously.While workplace bullying is often directed at one individual, it hurts everyone. Research has shown that emotions in the workplace are contagious and that negative emotions are some of the most dangerous, said Brandon Smith, a workplace therapist. When bullying occurs in the workplace, people experience fear and heightened anxiety. This lowers employee morale and in extreme cases, it causes high-performing workers to change jobs.If you think you are bei ng bullied at work, I urge you to take action. Start by talking with your supervisor or someone you can trust outside of the office. Document evidence of bullying for your records. Identify what is hurtful to you and how you would like to move forward. The next time a bullying incident occurs, confront your bully immediately. If the bullying continues after that, its time to talk to HR.My biggest takeaway from dealing with my office bully? Theres all this experience youve accumulated in previous chapters through challenges that might seem out of context in your new direction.My guess is that to have excelled as a long-time freelancer you must already be great atUnderstanding the needs and wants of your clientsDelivering a valuable work product and serviceRoutinely exceeding your clients expectationsThe good news is Those are universally desirable qualities, which means you shouldnt struggle to prove your value in your new industry. Your work ethic, attention to detail, and relationship management will make sure of that. The questi on you seem to really be asking is How do I translate the value of my previous experience in a new industry? I have two straightforward exercises to help you do that. What Story Have You Been Telling?As we move through our careers, we organically develop language to describe what we do, how we do it, and why we do it. It tends to show up when we meet new people, update our families, or when we move within our industry.You need to identify what story youve been telling yourself and others during your freelance years. Think of it as a memoir exercise. Heres how it works Start at the beginning of your freelance career and write out the story of this chapter. When youre done, read it back to yourself and- if youve been honest and taken your time- youll notice patterns and themes emerge. When you pick it apart, youll identify the best parts- the parts youre most proud of, the parts that accurately honor your skill, experience, and competency, are the ones that reveal your unique value. W hat Story Do You Want to Tell?As we transition away from what weve been doing and toward the new, we have to figure out how to tell our story in a way that resonates and is attractive to that new audience. Once youve determined what industry youd like to transition toward, you have to take the unique value you identified in the previous exercise and write a new story.Identify three companies you admire in this new industry. Study the language they use to describe their challenges, wants, needs, and objectives. (Company websites and job listings are helpful resources to zone in on the language of your new audience.) Now, take the story you drafted in the previous exercise and re-write it using the industry language youve identified.
